This thesis draws on the emerging related literature and mixed research method to study R&D staff improvisation. The result of qualitative analysis identify the connotation of R&D staff improvisation. Responses from 348 staff in the high-tech enterprises were used to analyze the relationship between staff improvisation and firm innovation performance, as well as the moderating effect of shared mental models. Results of quantitative analysis indicate that R&D staff improvisation has a positive influence on innovation performance by allowing staff to respond to unexpected challenges through spontaneously behavior, creativity intention and utilizing available resource. Further, increasing degrees of team shared mental models (both assignment-based sharing and cooperation-based sharing) basically enhance this relationship by sharing other team member knowledge, confidence and by real-time interactions etc. The results offer guidance to managers to improve the innovation performance of enterprise. Moreover, the present paper provides directions for future research on improvisation. Future research is encouraged to investigate factors that may help organization to stimulate R&D staff improvisation for innovative.
