Organization PerformanceAbstract: Human Resource Management is considered as one of the most important part of any organization in today’s world. HRM practices should be systematically applied in any organization. It positively influences the performance of organization and HRM practices are the core element which influences employee performance.
The purpose of this study was to identify and evaluate the impact of HRM practices which were Compensation and Reward, Staffing, Appraisal and Training and Development and how these factors influence organization performance. After collecting responses from around 150 respondents, the study concludes that there is a significant relationship between the above mentioned HRM practices and Organization Performance as these factors help employee develop a positive attitude towards work, increase productivity and motivate employees towards work. The composition and development of their competencies are important factors that affect the development of state-owned commercial banks. In addition, the work performance of first-line managers is also one of the important factors affecting the development of state-owned commercial banks, and competency is naturally inseparable from work performance. Therefore, the focus of this paper is to effectively screen and refine the competency of first-line managers of state-owned commercial banks, establish a leadership competency model of first-line managers in state-owned commercial banks with Chinese characteristics, and explore its relationship with job performance on this basis.
This paper consists of five objectives: (1) to build the competency model for first-line managers of state-owned commercial banks and to compile a competency table for first-line managers of state-owned commercial banks, (2) to study the relationship between the competence of first-line managers of state-owned commercial banks and their work performance, (3) to discuss the relationship between the competency of first-line managers of state-owned commercial banks and job involvement, (4) to explain the relationship between job involvement and job performance of first-line managers in state-owned commercial banks, and (5) to reveal the path and mechanism of the impact of the competency of first-line managers of state-owned commercial banks and its various dimensions on work performance. The mixed research method was adopted in this paper. Conduct qualitative research first, then complete quantitative research. Samples consisted of 20 interviewees from state-owned commercial banks during qualitative research stage. Semi-structured interviews were adapted to collect data and the competency model of first-line managers of Chinese state-owned enterprises was constructed through the grounded theory. Take the first-line managers of five state-owned commercial banks in GX autonomous region as samples during quantitative research stage. 452 valid questionnaires were collected, and descriptive statistics and structural equation model were carried out.
This paper has the following research conclusions: Firstly, the competency model of first-line managers of state-owned commercial banks includes five dimensions, including motivation, values, personal characteristics, ability and knowledge, and 21 measurement items. Secondly, the sampling of research samples is reasonable. Through the descriptive statistics and normality test of the survey samples, it is found that the distribution of the research objects is reasonable, and the research conclusions will be representative and generalizable. Thirdly, the correlation of research variables is high and the regression effect is significant. Through correlation analysis and regression analysis,it is found that independent variables such as competency of first-line managers of state-owned commercial banks and intermediate variables such as work engagement have high correlation and significant regression effect on research variables such as task performance and situational performance. Fourthly, work engagement has a significant mediating effect.
